Abstract

The growing concern over the potential shortage of nursing personnel has brought the problem of intention to leave to the forefront. Improving recruitment and retention efforts, increasing the organizational commitment of nurses, making nurses feel good about their jobs and creating a stable workforce that is better able to care for patients has been identified as the goal to achieve reduced intention to leave. Aim: Determine effect of career aspiration, organizational commitment, and staff morale on intention to leave among professional nurses at Damanhour National Medical Institute. Design: A descriptive correlational design was applied in this study. Setting: The study was conducted in all the units at Damanhour National Medical Institute. Sample: Study sample was 101 professional nurses. Tools: Five tools were used for data collection; advanced practice nursing career aspiration survey, organizational commitment scale staff morale survey, intention to leave scale and personal and job characteristics. Results: The results of the present study showed that the majority of professional nurses (88.1%) had high level of career aspiration, nearly two thirds of professional nurses (61.9%) got moderate level of organizational commitment, and above half of professional nurses had moderate level of staff morale and intention to leave (51%, 52.5%), respectively. Conclusion: The present study concluded that there were significant negative correlations between intention to leave and organizational commitment, and personal perception of staff morale. On the otherwise, there was positive significant correlation between intention to leave and negative factors affecting staff morale among professional nurses. Recommendations: Therefore, it is recommended that, healthcare organization administrators should increase professional nurses’ morale through competitive salaries, encourage the team work spirit and conduct periodical meetings to discuss their problems to increase their commitment and eliminate their intention to leave.
